Abstract: | Num mercado de trabalho competitivo, o grande desafio das organizações passa por atrair possíveis
talentos e reter os atuais. As constantes e cada vez mais procuras na área de Enfermagem traduzemse
em múltiplos desafios para a Gestão de Recursos Humanos. Com o intuito de estudar medidas
multidimensionais foi desenvolvido um estudo quantitativo a profissionais de Enfermagem, tanto no
setor público como no privado, em Portugal. O estudo envolveu uma amostra de 173 participantes,
sendo a maioria do sexo feminino. Os dados foram recolhidos com recurso a um único questionário e
foram analisados posteriormente por testes de correlação e modelos de mediação.
A partir da ligação que foi feita entre o modelo de Employer Branding e as restantes variáveis na
investigação, tornou-se possível percecionar que se não forem levadas a cabo práticas eficazes de
atração e retenção a atuais e potenciais talentos, a intenção de saída da organização passa a ser tema
para muitos enfermeiros, sendo também este o outcome principal ao longo da investigação. Neste
sentido e, com base nos resultados obtidos, observa-se que as dimensões afetiva e de continuidade
impactam a relação entre o Employer Branding (SA) e a Intenção de Saída do Emprego, contrariamente
à dimensão normativa. O Burnout, neste estudo, também é um mediador significativo na relação tanto
do Compromisso Organizacional normativo como do afetivo com a Intenção de Saída do Emprego. A
investigação apresenta contributos teóricos, implicações para a prática, tal como limitações e
sugestões para estudos futuros. In a competitive job market, the biggest challenge for organizations is to attract potential talent and retain current ones. The constant and increasing demands in the area of Nursing translate into multiple challenges for Human Resources Management. In order to study multidimensional measures, a quantitative study was developed with nursing professionals, both in public and private sectors, in Portugal. The study involved a sample of 173 participants, most of whom were female. Data was collected using a single questionnaire which was later analyzed by correlation tests and mediation models. From the connection that was made between the Employer Branding model and the remaining variables in the investigation, it became possible to perceive that if effective practices of attraction and retention of current and potential talents are not carried out, the intention to leave the organization becomes a topic for many nurses, and this is also the main outcome throughout the investigation. In this sense, and based on the results obtained, it is observed that the affective and continuance dimensions impact the relationship between Employer Branding (AC) and the Intention to Leave Employment, contrary to the normative dimension. Burnout, in this study, is also a significant mediator in the relationship between normative and affective Organizational Commitment with the Intention to Leave Employment. The research presents theoretical contributions, implications for practice, as well as limitations and suggestions for future studies. |
