Abstract: | A presente dissertação pretendeu analisar as dinâmicas de género na indústria dos
moldes, um mundo dominado pelos homens. Para tal, integrou um estudo qualitativo
exploratório com os objetivos específicos de verificar se se regista o "fenómeno do
tokenism" descrito por Kanter (1977, 1993), da visibilidade, polarização e assimilação e,
além disso, apurar como é que as mulheres gerem a situação, ao trabalharem num
contexto profissional marcadamente masculino.
Foram realizadas 12 entrevistas individuais semiestruturadas a mulheres que
exercem ou já exerceram a sua atividade profissional na indústria dos moldes, com idades
entre os 24 e 52 anos, residentes no distrito de Leiria. Os resultados foram analisados com
recurso à metodologia da análise temática de Braun e Clarke (2006). A análise dos
resultados permitiu identificar oito grandes temas nos discursos das entrevistadas,
centrados: i) nas reações ténues face à escolha da profissão; ii) em alguns obstáculos à
integração; iii) na força física como razão para a indústria dos moldes permanecer um
mundo masculino; iv) na desigualdade de género nos salários; v) na in/visibilidade das
mulheres; vi) na polarização das diferenças; vii) na assimilação aos papéis estereotípicos;
e viii) nas estratégias de gestão da situação.
Após a discussão dos resultados foi possível concluir que, no geral, se verifica o
fenómeno do tokenism, sendo que estas mulheres tokens encontram múltiplos obstáculos
que lhes prejudicam o percurso profissional. This dissertation aimed to analyze the gender dynamics in the mould industry, a world dominated by men. To this end, it integrated an exploratory qualitative study with the specific objectives of verifying the "tokenism phenomenon" described by Kanter (1977, 1993) of visibility, polarization and assimilation and, in addition, of ascertaining how women manage the situation when working in a markedly masculine professional context. Twelve semi-structured individual interviews were conducted with women who work or have worked in the mould industry, aged between 24 and 52, living in the district of Leiria. The results were analyzed using the Braun and Clarke (2006) thematic analysis methodology. The analysis of the results made it possible to identify eight major themes in the discourses of the women interviewed, focusing on: i) tenuous reactions to the choice of profession; ii) some obstacles to integration; iii) physical strength as a reason for the mould industry to remain a masculine world; iv) gender inequality in wages; v) in the in/visibility of women; vi) the polarization of differences; vii) assimilation to stereotypical roles; and viii) strategies for managing the situation. After discussing the results, it was possible to conclude that, in general, the phenomenon of tokenism occurs, and that these token women encounter multiple obstacles that hinder their professional path. |
