Abstract: | Os efeitos dos comportamentos adotados pelos indivíduos dentro das organizações podem ter diferentes resultados, tanto positivos como negativos. Estes comportamentos são influenciados pelo ambiente organizacional e pela capacidade que cada um tem em controlar e dominar os impulsos emocionais, ou seja, a sua Inteligência Emocional.
O presente estudo de cariz quantitativo procurou identificar as associações entre a Inteligência Emocional e os Comportamentos de Cidadania Organizacional e Comportamentos Contraprodutivos Organizacionais, quando mediadas pela Justiça Organizacional e a Pressão de Papéis.
Os principais resultados mostram que a Inteligência Emocional se relaciona com todos os constructos em estudo, exceto com os Comportamentos Contraprodutivos Organizacionais. A Pressão de Papéis, através da Ambiguidade de Papéis, é uma influência mediadora na relação entre a Inteligência Emocional e os Comportamentos de Cidadania Organizacional. Os fracos resultados obtidos sugerem que outras variáveis poderão influenciar a relação entre a Inteligência Emocional e os Comportamentos de Cidadania Organizacional. No final, são discutidas algumas implicações da investigação. The effects of behaviors adopted by individuals within an organization may have different kind of outcomes, both positive and negative. The organizational environment influences these behaviors, as well as an individual ability for controlling and mastering his own emotional impulses, that is, his own Emotional Intelligence. This study, of a quantitative nature, sought to identify associations between Emotional Intelligence and Organizational Citizenship Behaviors and Counterproductive Work Behaviors when mediated by Organizational Justice and Role Stressors. The main results show that Emotional Intelligence relates to all of the constructs that we studied, except with Counterproductive Work Behaviors. The Role Stressor, through Role Ambiguity, is a mediating influence on the relationship between Emotional Intelligence and Organizational Citizenship Behaviors. The weak results achieved suggest that other variables may influence the relationship between Emotional Intelligence and Organizational Citizenship Behavior. At the end we discuss some of the implications of the research we made. |
