| dc.description.abstract | This dissertation investigates the influence of Sustainable Human Resource Management (SHRM) practices on organizational performance, emphasizing the mediating role of employee satisfaction within higher education institutions in the United Arab Emirates (UAE). Drawing on Social Exchange Theory (SET), the research explores how fair, inclusive, and sustainability-oriented HR practices—namely diversity and inclusion, green HRM, and fair compensation—affect institutional outcomes through employees’ perceptual responses. A quantitative research design was adopted, employing a structured questionnaire distributed to academic and administrative staff across UAE higher education institutions. Data were analyzed using Partial Least Squares Structural Equation Modelling (PLS-SEM) to test both direct and indirect relationships among the constructs. Findings reveal that SHRM practices significantly enhance organizational performance, primarily through their positive impact on employee satisfaction. While diversity and inclusion, and fair compensation exhibited strong direct and indirect effects, green HRM influenced performance only indirectly through satisfaction. These results confirm the mediating role of satisfaction and highlight the social exchange dynamics linking sustainable HR practices to institutional success. The study contributes to the literature by extending Social Exchange Theory to the sustainability context of higher education in the UAE and by integrating multiple SHRM dimensions within one empirical model. Practically, the findings emphasize the importance of adopting ethical, inclusive, and environmentally responsible HR policies to foster satisfaction and achieve both social and organizational sustainability in line with UAE Vision 2030. | |
