Resumo: | Ao precipitar a massificação do teletrabalho a uma escala global, a pandemia de COVID-19 impulsionou uma reorganização estrutural e sem precedentes dos modelos de trabalho convencionais. Não estando ainda reunido consenso quanto às potenciais vantagens e desvantagens deste regime de trabalho, mas sabendo-se ser carateristicamente distinto do trabalho presencial, tem-se testemunhado um interesse crescente pelo estudo das implicações do teletrabalho, a um nível individual. Atendendo à necessidade de as organizações permanecerem aptas a promoverem a saúde e o bem-estar dos seus trabalhadores, independentemente do regime laboral em que operem, a presente investigação propôs-se a: averiguar se entre o regime presencial e o de teletrabalho, algum deles induz, em média, maior bem-estar afetivo nos trabalhadores; identificar – de entre nove caraterísticas laborais – quais os fatores preditores desse bem-estar, em cada um dos regimes. Para o efeito, foi conduzido um estudo quantitativo correlacional, que contou com a participação voluntária de 246 trabalhadores, de diversas organizações em Portugal. Os dados foram obtidos via disseminação de um questionário online, e posteriormente analisados com recurso ao software SPSS Statistics. Os resultados sugerem não existir uma diferença significativa entre os níveis médios de bem-estar afetivo relatados por trabalhadores que exercem em regime de trabalho presencial e por teletrabalhadores. Indiciam diferirem, todavia, os fatores que predizem (ou protegem) o bem-estar dos trabalhadores, em cada um dos regimes (i.e., presencial e teletrabalho). A importância destes resultados reside fundamentalmente no seu potencial interventivo, já que informam a alocação dos recursos organizacionais em prol da promoção de um maior bem-estar laboral. By rushing telework massification at a global scale, the COVID-19 pandemic has stimulated a structural and unprecedented reorganization of the traditional work settings. As there is no consensus regarding the potential benefits and drawbacks of this work arrangement, but it is known to be characteristically different from presential work, a growing interest in the study of telework implications, at an individual level, has been witnessed. Considering the need for organizations to remain capable of promoting their workers’ health and well-being, regardless of the arrangements in which their work is being performed, the current investigation proposed itself to: examine whether between face-to-face work and telework one induces, in average, greater levels of affective well-being on employees; identify – among nine job characteristics – the main predictive factors of employee well-being, in each of the work arrangements. To this end, a quantitative correlational study was conducted, relying on the wiling participation of 246 workers, employed by countless organizations in Portugal. The data were collected via an online survey and then analysed with resort to the SPSS Statistics software. Results suggest that there is no significant difference within the mean levels of work-related affective well-being stated by in-person workers and teleworkers. They point, nonetheless, to different predictive (protective) factors of affective well-being depending on the work arrangement subjected to analysis (i.e., in-person or telework). The importance of these findings is mainly attributable to their interventive potential, as they may inform the allocation of organizational resources in favor of the promotion of a higher work-related well-being. |
