dc.description.abstractPerante os desafios impostos nos locais de trabalho pela pandemia COVID-19, torna-se relevante explorar mecanismos que promovam o bem-estar dos trabalhadores em situações de crise. A resiliência no trabalho, enquanto capacidade de recuperar perante as adversidades (Luthans, Vogelgesang, et al., 2006), pode constituir um recurso pessoal importante neste contexto. A partir da Teoria COR (Hobfoll, 1989) e do Modelo JD-R (Bakker et al., 2014), os objetivos deste estudo são examinar o efeito das atuais condições de trabalho (autonomia, apoio social e exigências hindrance) no bem-estar (engagement e exaustão), e esclarecer o papel da resiliência nos processos motivacional e energético. Adicionalmente, pretende-se comparar estes efeitos em dois países: Portugal e Luxemburgo. Para reduzir os common method biases (Podsakoff et al., 2003), foram aplicados dois questionários, separando temporalmente a medição das variáveis independentes (T1) e das variáveis de critério (T2) (N=220; 138 em Portugal e 82 no Luxemburgo). Os resultados indicam que a autonomia e o apoio social estão positivamente associados ao engagement e que as exigências hindrance estão positivamente associadas à exaustão. A resiliência no trabalho desempenha um papel de mediador parcial entre a autonomia e o engagement e também entre as exigências e a exaustão, mas não entre o apoio social e o engagement. Na amostra de Portugal estas mediações são completas, ao passo que na amostra do Luxemburgo o efeito mediador não se verificou em nenhum dos processos. São discutidas as contribuições e implicações destes resultados, bem como as limitações do estudo e propostas de pesquisa futura.por
dc.description.abstractGiven the challenges imposed in the workplace by the COVID-19 pandemic, it is relevant to explore the mechanisms that promote the well-being of employees in crisis situations. Resilience at work, as the capacity to bounce back from adversity (Luthans, Vogelgesang, et al., 2006), can be an important personal resource in this context. Based on the COR Theory (Hobfoll, 1989) and the JD-R Model (Bakker et al., 2014), the objectives of this study are to examine the effect of current working conditions (autonomy, social support and hindrance demands) on well-being (engagement and exhaustion); and to clarify the role of resilience in the motivational and energetic processes. In addition, it is intended to compare these effects in two countries: Portugal and Luxembourg. To reduce common method biases (Podsakoff et al., 2003), two questionnaires were distributed, temporally separating the measurement of the independent variables (T1) and the criterion variables (T2) (N=220; 138 in Portugal and 82 in Luxembourg). The results indicate that autonomy and social support are positively associated with engagement and that hindrance demands are positively associated with exhaustion. Resilience at work plays a partial mediating role between autonomy and engagement, and between hindrance demands and exhaustion, however not between social support and engagement. In the Portuguese sample, these are complete mediations, while in the Luxembourg sample the mediating effect was not found in any of the processes. Contributions and implications of these results are discussed, as well as study limitations and future research suggestions.por
