| dc.description.abstract | This thesis explores the application of a machine learning (ML) predictive model to forecast voluntary employee attrition in a Portuguese information technology (IT) company. The study proposes the development of a data-driven decision-support tool aimed at optimizing human resource management, in the context of high turnover rates in the technology sector and the significant costs associated with voluntary departures. Following the CRISP-DM methodology, the research makes use of real anonymized human resources (HR) data from an organization to design, train, and evaluate classification models, with LightGBM emerging as the most accurate predictor of attrition. The findings reveal that factors such as career progression (functional promotion interval), variable compensation, organisational unit, loyalty level, and salary increase are the most influential in predicting employee departures. The predictive model demonstrates robust performance (F1 = 0.578; AUC = 0.92), providing actionable insights for the development of targeted retention strategies and evidence-based workforce planning. Additionally, the study discusses the wider implications of predictive analytics for HR management, emphasizing the importance of continuously monitoring and updating the model to ensure its reliability and relevance over time. This research contributes to academic literature by illustrating the effectiveness of ML-based HR analytics and offers practical recommendations for organisations seeking to address employee turnover through advanced analytical methods. | |
