dc.description.abstractEsta dissertação utilizou o modelo da Conservação de Recursos para desenvolver um modelo conceptual que hipotetiza que a liderança abusiva, ao exigir um dispêndio excessivo de recursos por parte do colaborador, compromete negativamente os seus níveis de work engagement e, consequentemente, o seu bem-estar. Com este enquadramento, o estudo testou o papel mediador do work engagement na relação entre a liderança abusiva e o bem-estar. Para alcançar este objetivo, foi adotada uma metodologia quantitativa, com a aplicação de um questionário online a 189 trabalhadores de diversos sectores organizacionais. Os resultados mostraram que a liderança abusiva está negativamente associada ao work engagement e ao bem-estar dos trabalhadores. Adicionalmente, confirmou-se o papel mediador do work engagement na relação entre a liderança abusiva e o bem-estar, sugerindo que a liderança abusiva contribui para a deterioração do bem-estar através da diminuição do work engagement. Estes resultados sublinham a importância de uma gestão adequada da liderança abusiva, de modo a proteger tanto o work engagement como o bem-estar dos colaboradores, promovendo, assim, um ambiente organizacional mais positivo. Os resultados revelam ainda relevância para o campo organizacional, oferecendo uma base sólida para futuras investigações e intervenções práticas direcionadas à melhoria do clima organizacional.por
dc.description.abstractThis dissertation used the Conservation of Resources model to develop a conceptual model that hypothesizes that abusive leadership, by demanding an excessive expenditure of resources on the part of the employee, negatively compromises their levels of work engagement and, consequently, their well-being. Within this framework, the study tested the mediating role of work engagement in the relationship between abusive leadership and wellbeing. To achieve this objective, a quantitative methodology was adopted, with an online questionnaire applied to 189 workers from various organizational sectors. The results showed that abusive leadership is negatively associated with work engagement and employee well-being. In addition, the mediating role of work engagement in the relationship between abusive leadership and well-being was confirmed, suggesting that abusive leadership contributes to the deterioration of well-being by decreasing work engagement. These results underline the importance of properly managing abusive leadership in order to protect both work engagement and employee well-being, thus promoting a more positive organizational environment. The results are also relevant to the organizational field, offering a solid basis for future research and practical interventions aimed at improving the organizational climate.por
