dc.description.abstractMotherhood brings significant changes to a woman’s life, challenging the balance between professional and family responsibilities. This dissertation explores how these challenges impact the careers of mothers by analysing two dimensions of career success: Objective Career Success (OCS) and Subjective Career Success (SCS). Additionally, it examines the role of organisational support and supervisor support as factors that may mitigate or exacerbate the effects of motherhood on career trajectories. Drawing on recent literature, the study reinforces that, despite advancements in gender equality, mothers continue to be perceived as primary caregivers. This expectation contributes to unequal caregiving responsibilities and reinforces persistent gender stereotypes, which can hinder career success. A quantitative methodology was adopted through an online questionnaire distributed to mothers with children under 18, currently employed or previously employed after becoming mothers, in roles with direct supervision. The final sample included 363 individuals, selected through snowball and purposive sampling. The main variables studied include OCS, SCS, organisational support, and supervisor support, all measured using validated scales. The findings reveal that while the number and age of children do not directly influence career success, supervisor support moderates the impact of the number of children on OCS, and SCS is increased by supervisor support but decreased by organisational support. The study presents a new perspective by focusing on SCS, complementary to existing literature, which tends to prioritise OCS as the primary indicator. The results offer relevant contributions to Human Resources (HR), particularly in career management, organisational climate, and leadership.por
dc.description.abstractA maternidade traz mudanças significativas na vida da mulher, desafiando o equilíbrio entre responsabilidades profissionais e familiares. Esta dissertação analisa o impacto desses desafios na carreira das mães, explorando duas dimensões do sucesso na carreira: Sucesso de Carreira Objetivo (SCO) e Sucesso de Carreira Subjetivo (SCS). Para além disso, investiga o papel do apoio organizacional e do apoio da chefia como fatores que podem mitigar ou intensificar os efeitos da maternidade na carreira. A partir da literatura recente, confirma-se que, apesar dos avanços na promoção da igualdade de género, as mães continuam a ser vistas como principais cuidadoras. Esta expectativa reforça a distribuição desigual das responsabilidades familiares e mantém estereótipos de género, afetando o sucesso profissional das mulheres. O estudo, de natureza quantitativa, baseia-se num questionário online aplicado a mães com filhos menores de 18 anos, empregadas atualmente ou que tenham trabalhado após a maternidade, em funções com supervisão direta. A amostra final integra 363 participantes, selecionadas por amostragem em bola de neve e por julgamento. As principais variáveis incluem SCO, SCS, apoio organizacional e apoio da chefia, avaliadas através de escalas validadas. Os resultados revelam que o número e a idade dos filhos não influenciam diretamente o sucesso na carreira. No entanto, o apoio da chefia modera o impacto do número de filhos no SCO, e o SCS aumenta com o apoio da chefia, mas diminui com o apoio organizacional. Este estudo oferece contributos relevantes para os Recursos Humanos (RH), especialmente na gestão de carreira, clima organizacional e liderança.por
