| dc.description.abstract | This dissertation exams the relationship between job demands, autonomy, burnout, and turnover intention. Based on the Job Demands-Resources (JD-R) model, a quantitative study was conducted with employees of a multinational chemical company, assessing the associations of job demands and available resources on the well-being and retention of Generation Z professionals. Using a sample of 121, we tested the hypothesized model with PROCESS. The results obtained revealed that job demands predict high levels of burnout, which in turn increases the turnover intention. They also show that autonomy has a protective effect by mitigating the impact of demands on burnout and reducing the likelihood of organizational withdrawal. In a complementary way, it was also concluded that Generation Z is more vulnerable to the burnout-turnover intention link compared to previous generations, revealing a more pronounced predisposition to leave jobs when they perceive low levels of autonomy. These findings demonstrate the relevance of autonomy, flexibility, and psychological well-being as key factors in attracting and retaining Generation Z talent. On a more practical level, this study provides guidelines for managers and human resources professionals in designing organizational policies that are better suited to the expectations of this generation. From a theoretical point of view, it contributes to the literature by applying the JD-R model from a generational perspective, highlighting the need to integrate intergenerational differences into models of motivation and occupational health. | |
