Making the harmful consequences of workplace benevolent sexism salient: Effects on bystander intervention and collective action intentions through perceived legitimacy in Pakistan

| dc.description.abstract | Sexism in the workplace and efforts to address it have gained increasing attention in gender equality research. However, benevolent sexism often remains resistant to challenge due to its seemingly positive nature, which can obscure its harmful consequences. The present study examined whether associating benevolent sexism with either harmful or beneficial consequences influences workplace bystander intervention intentions and broader collective action intentions through perceived legitimacy and gender-specific system justification. We conducted a between-subjects experimental vignette design with Pakistani participants (N = 313), aged 18 - 67 years. Participants were randomly assigned to a harm or benefit condition, and read three workplace scenarios depicting benevolent sexism toward a female employee, followed by either an objectively harmful or beneficial consequence for the target. Consistent with our expectations, participants exposed to harmful consequences perceived the situations as less legitimate and reported greater intentions to intervene as bystanders. Mediation analyses showed that perceived legitimacy fully explained this relationship, with moderated mediation analyses indicating that this effect did not differ by participant gender. In contrast, consequence framing did not significantly influence gender-specific system justification or collective action intentions, suggesting their stability to situational context framing. Our findings suggest that highlighting the harmful consequences of benevolent sexism can reduce its perceived legitimacy and increase willingness to challenge it. The study contributes to understanding when and how benevolent sexism may be resisted and informs future interventions aimed at promoting gender equality. | |
| dc.description.abstract | O sexismo no local de trabalho têm recebido uma atenção crescente na investigação sobre a igualdade de género. Contudo, o sexismo benevolente mostra-se resistente à mudança devido à sua natureza aparentemente positiva. O presente estudo analisa se a forma como o sexismo benevolente é apresentado - enquanto prejudicial ou benéfico - influencia as intenções de intervenção de observadores no local de trabalho e as suas intenções de ação coletiva, através da legitimidade percebida e da justificação do sistema. Realizámos uma experiência com participantes paquistaneses (N = 313; 18 a 67 anos de idade). Os participantes foram alocados a uma condição de "dano" ou de "benefício" e leram três cenários que retratavam o sexismo benevolente dirigido a uma funcionária, seguido de uma consequência prejudicial ou benéfica para a pessoa-alvo. Confirmando as hipóteses, os participantes expostos a consequências prejudiciais percecionaram as situações como menos legítimas e reportaram uma maior intenção de intervir. As análises de mediação mostraram que a legitimidade percebida explica esta relação, e as análises de mediação moderada que este efeito não varia de acordo com o género do participante. Ainda, a forma de apresentação da consequência não influenciou a justificação do sistema nem as intenções de ação coletiva. Os resultados sugerem que destacar as consequências prejudiciais do sexismo benevolente pode reduzir a sua legitimidade percebida e aumentar a sua contestação. O estudo contribui para a compreensão de quando e como o sexismo benevolente pode ser enfrentado e oferece pistas para futuras intervenções que visem a promoção da igualdade de género. | |
