Abstract: | Os contact centers têm-se multiplicado a nível mundial em grande escala nos últimos anos,
ocupando um lugar cada vez mais importante para as empresas, porque representam a sua imagem, e
para os clientes, porque lhes permite poupar tempo e recursos na resolução de variadas situações. São
locais de trabalho dotados de conotação tradicionalmente negativa, pelas suas características
constrangedoras do bem-estar dos assistentes (e.g. trabalho repetitivo, monótono, altamente controlado
e monitorizado, com altas exigências a nível de qualidade, quantidade e, geralmente, mal remunerado
e precário). Nestas condições, assume-se que o contacto diário com clientes seja intensificador dos
efeitos negativos da organização do trabalho, uma vez que o contacto interpessoal exige um esforço de
gestão emocional dos assistentes de forma a transmitir os sentimentos que a empresa deseja que
transmitam, levando, em casos extremos, a estados de exaustão emocional ou burnout. Realizou-se um
estudo de caso num contact center da empresa RH Mais, onde se aplicou um questionário a 259
assistentes, se realizaram algumas entrevistas e observação não participante. Verificou-se que a
conjugação de vários factores, que vão desde a política de gestão de recursos humanos às
características da população em causa, demonstra que o modelo de organização de contact center não
é, per se, criador de más condições de trabalho, e que vários factores contribuem para o bem-estar e
satisfação dos assistentes, mesmo quando sujeitos a formas de organização tradicionais do modelo de
contact center. Contact centers have multiplied globally in large scale over the past few years, occupying a place of increasing importance for the companies as they represent their image, as well as for the clients as they allow them to save time and resources in the resolution of a variety of situations. It's a workplace traditionally associated with negative and restrictive characteristics with regards to the well-being of the employees (e.g. repetitive and monotonous work, highly controlled and monitored, with high performance demands both in terms of quantity and quality, and generally precarious and underpaid). In these conditions, it's assumed that the daily contact with other people would intensify the already negative effects of the work organization because the interpersonal contact demands a emotional management effort that allows showing the emotions requested by the company, leading on to potential states of emotional exhaustion or burnout in the more extreme situations. In a Portuguese company (RH Mais) where 259 questionnaires where applied, as well as some interviews and local observation, we verify that the conjugation of numerous factors, from human resources management to the characteristics of the population itself, end up proving that the contact center model is not, per se, a creator of bad working conditions, and that a variety of factors contribute to the well-being and satisfaction of the assistants, even when subjected to traditional contact center type of organization. |
