Abstract: | O conceito de Organizações Autentizóticas foi criado pelo investigador holandês Kets
de Vries, identificando-as como potencialmente mais produtivas e amigas dos
colaboradores. O seu construto inovador foi já aplicado em inúmeras empresas privadas,
com êxito.
O presente estudo é o primeiro passo de investigação num ambiente organizacional
diferente do empresarial privado. Utilizando o construto de De Vries, foi possível
caracterizar o ambiente prisional a partir dedois grupos de Estabelecimentos, Piloto e
Controlo, comparando-os para aferir sobre a eficácia demelhorias organizacionais
operadas nos primeiros e também a sensibilidade do construto de De Vries. Ao mesmo
tempo, foram também estudados e correlacionados os níveis de Stresse e de Percepção
de Auto-Eficácia, a partir do modelo de Sandy Staples.
Os resultados confirmam a teoria de De Vries, sendo que as melhorias organizacionais
produzem mais satisfação, maisconfiança e um ambiente potencialmente menos tóxico
e mais produtivo. Ao mesmo tempo, a correlação com a Percepção de Auto-Eficácia e o
Stresse indiciam que um ambiente de mudança é gerador de mais stresse e de menor
senso de eficácia. Porém, é crível que num ambiente mais estável estas percepções se
invertam.
Este estudo deixa uma base de trabalho para futuras investigações em ambientes
semelhantes que não estejam a atravessar um período de mudança organizacional, mas
que estejam dispostas a efectuá-lo no futuro. The concept of Authentizotic Organizations was built by the dutch investigator Manfred Kets de Vries, who identified them as potentially more profitable and staff friendly. His innovator construct was already used in several private companies successfully. The current study is the first step of investigation in a different organizational environment: a state institution. Using De Vries construct, it was possible characterize atmosphere in prison, from two groups of institutions, Pilot and Control, doing after correlations in order to evaluate the efficacyof organizational best practices made in first ones, as well as sensitivity of De Vries construct. At the same time, were studied and correlated Stress levels as well as the Perception of Self-Efficacy, from a Sandy Staples model. The results gave us a confirmation of the De Vries theory. The organizational best practices produce more satisfaction, reliability, a less toxic climate and more productivity. On the other hand the Perception of Self-Efficacy and Stress correlations give us an idea that a changing atmosphere can produce more stress and less efficacy sense. However, we believe that with a morestable environment, those perceptions may invert. This study let a work basis to future investigations in similar atmospheres, but not in the middle of a changing process. |
