Bem-estar dos professores: A sua relação com o clima escolar e com o job-crafting

Abstract

A carreira de professor tem enfrentado diversos desafios ao longo dos últimos anos. Esses desafios têm afetado os níveis de bem-estar dos próprios e levado à escassez de docentes nas escolas. O presente estudo surge com o intuito de compreender se o contexto onde os professores lecionam e os seus comportamentos de job-crafting podem estar relacionados com o seu bem-estar subjetivo. Assim, analisou-se a relação entre o clima escolar, enquanto fator contextual, e as três componentes do bem-estar subjetivo – satisfação, afetos positivos e afetos negativos. Foi também analisada a relação entre os comportamentos de job-crafting e cada uma das variáveis que compõem o bem-estar subjetivo e, além disso, estudou-se ainda o papel mediador do job-crafting na relação entre o clima escolar e o bem-estar subjetivo dos professores. Deste modo, foi realizado um estudo quantitativo a uma amostra de 182 professores portugueses. Os resultados demonstraram uma relação significativa entre o clima escolar e cada uma das componentes do bem-estar. Porém, relativamente ao job-crafting, este apenas revelou estar significativamente relacionado com a satisfação com o trabalho e com os afetos positivos experienciados pelos professores, sendo que o seu papel mediador também só se verificou com os mesmos, não mostrando uma relação significativa direta nem indireta com os afetos negativos. Assim sendo, reforça-se a ideia de que promover um clima escolar positivo, tal como incentivar e dar abertura a comportamentos de job-crafting, pode ser importante para uma melhoria dos níveis de bem-estar dos professores.

The teaching career has faced several challenges in recent years. These challenges have affected the levels of well being and led to a shortage of teachers in schools. This study aims to understand whether the context in which teachers lecture and their job crafting behaviours can be related to their subjective well being. So, the relationship between school climate, as a contextual factor, and the three components of subjective well being satisfaction, positive affect and negative affect has been analysed. The relationship between job crafting behaviours and each of the variables that make up subjective well being was also analysed and the mediating role of job crafting in the relationship between school climate and teachers' subjective well being was studied too. A quantitative study was carried out on a sample of 182 Portuguese teachers. The results showed a significant relationship between school climate and each of the components of well being. However, job crafting was only found to be significantly related to job satisfaction and the positive affections experienced by teachers, it’s mediating role was also only found within these, showing no significant direct or indirect relation with negative affections. Therefore, this reinforces the idea that, promoting a positive school climate, such as encouraging and opening up job crafting behaviours, can be important for improving teachers' levels of well being.
